A Director of Software Development leads and manages software engineering teams to deliver high-quality software products and solutions. They are responsible for setting technical direction, establishing development processes, and aligning projects with business goals. This role involves overseeing project timelines, mentoring engineering managers, collaborating with cross-functional stakeholders, and ensuring teams have the resources needed for success. The Director also plays a key role in recruiting talent, evaluating team performance, and implementing best practices to drive innovation and efficiency.

What is the difference between Director Software Development vs Software Engineering Manager?

AspectDirector Software DevelopmentSoftware Engineering Manager
ResponsibilitiesOversees multiple teams, strategic planning, and long-term goalsManages day-to-day team operations, project delivery, and technical guidance
FocusHigh-level leadership, cross-team coordination, and business alignmentTeam management, technical mentorship, and project execution
Required CredentialsBachelor’s or Master’s in CS or related, extensive experience, leadership skillsBachelor’s or Master’s in CS or related, strong technical background, leadership experience

The main difference is that the Director Software Development focuses on strategic leadership and overseeing multiple teams, while the Software Engineering Manager concentrates on managing individual teams and project execution. Both roles require technical expertise and leadership skills, but the director role involves broader organizational responsibilities.

How does a Director of Software Development typically balance technical leadership with people management responsibilities?

As a Director of Software Development, you are expected to provide both technical direction and effective team leadership. This often means splitting your time between high-level architecture decisions, code reviews, and staying updated on emerging technologies, while also focusing on coaching managers, developing talent, and fostering a collaborative team environment. Balancing these areas requires strong delegation skills, setting clear goals and expectations, and maintaining open communication channels. Many directors find success by empowering technical leads to own day-to-day technical decisions, allowing them to focus on strategic planning, cross-functional alignment, and organizational growth.

What are the key skills and qualifications needed to thrive as a Director of Software Development, and why are they important?

To thrive as a Director of Software Development, you need extensive experience in software engineering, leadership, project management, and a relevant technical degree. Familiarity with development frameworks, cloud platforms, Agile methodologies, and certifications like PMP or Scrum Master are highly valuable. Strong communication, strategic thinking, and team-building skills help drive cross-functional alignment and motivate high-performing teams. These skills are essential for delivering successful software products, managing complex projects, and fostering innovation within the organization.

Job description

Join us to build a more rewarding financial future for all Canadians

At Neo, we’re on a mission to build a more rewarding financial future for all Canadians. Life at a rapidly scaling tech startup isn’t for everyone. It’s complex, fast-paced, high-pressure, but also incredibly fulfilling. Since its founding in 2019, Neo has gained incredible traction and is one of the fastest-growing fintech companies in Canada.

  • #1 on Deloitte’s Technology Fast 50 for 2023, 2024, and 2025 — the first company ever to achieve a three-peat at the top!
  • #1 Fastest Growing Company in Canada for 2024 by Globe & Mail
  • Top-ranked mobile apps and credit cards
  • Team of 500+ people
  • 1M+ customers
  • 10K+ retail partners
High Performance at Neo

We recruit, hire, and build our company culture around these attributes:

Teamwork: We trust, respect, encourage, and show up for each other — through good times and hard. We’re on this mission not just for ourselves, but also for the people we work with — and ultimately, for our customers.

Ownership: We all have a stake in Neo’s success — so we go out of our way to do what needs to get done. We hold ourselves accountable to deliver on our commitments — to our customers, to our partners, and to our team. When we fall short, we find a way to do better in the future.

Professional Integrity: We’re asking millions of Canadians to trust us with their hard-earned money — so we hold ourselves (and each other) to the highest standards of integrity.

The Role

Neo Financial is looking for a full-time Director, Software Development to join our team in Calgary. This is a rare opportunity to build products used by millions of Canadians, to get in the door at Canada’s fastest growing company, and to lead development of one of the most sophisticated fintech platforms on earth!

A successful Director at Neo is a charismatic, motivating, outgoing leader with expertise in engaging their teams, finding efficiencies, and in building software in the age of AI. We’re looking for someone proactive yet pragmatic, who takes initiative, manages multiple priorities, is data-driven with metrics, and exemplifies organized, fast-paced project delivery at Neo.

In this role your responsibility will cover multiple modern full-stack development teams delivering a combination of customer-facing app features with back-end financial data processing systems. Make your mark as you own roadmap projects across areas such as Lending, Deposit Accounts, Mortgages, Transactions, Anti-fraud, AML, Collections, or Operations.

Your personal success will be measured against goals in these key areas:

Strategic Impact
  • Partner with Product Management. Work in a true partnership with our product leaders to co-plan roadmap initiatives and engineering epics.
  • Understand and pursue our business, financial, and engineering-wide goals. A successful director can contextualize strategic company-wide goals into team goals, a plan, and a realistic timeline.
  • Manage team capacity against delivery goals. Ensure the right levels of staffing and succession planning; execute weekly on recruiting and hiring tactics.
  • Proactively bring credible improvement initiatives forward to the VP and CTO: new technologies, industry trends, opportunities to improve processes or culture.
Delivery, Efficiency and Velocity
  • Accelerate our teams with aggressive, thoughtful adoption of AI into our SDLC.
  • Prioritize where your teams spend their time, and set the right pace to keep delivery on-time while maintaining delivery scope, quality and standards.
  • Assess and manage performance of teams and individuals to ensure we’re holding a high performance bar at all times - build a "best in Canada" team.
  • Ensure resilient operation of production systems focusing on low occurrence of incidents or outages.
  • Create transparency; maintain clear executive summaries for all stakeholders.
Team Engagement
  • Find and improve on ways to engage your team - we believe engagement is the most important priority in keeping high performance teams at their best.
  • Provide challenges and career development opportunities for your team and for solid performers; align their growth with our top business needs.
  • Be hands-on with training and mentorship for both managers and senior engineers; be confident and hands-on with onboarding new hires.
  • Ensure that developers work collaboratively - within teams and across teams. Provide the framework for collaboration rather than for "divide-and-conquer".
  • Contextualize decisions and policies (e.g. from our People or Compliance teams) for teams to ensure we’re meeting obligations.
So What Are We Looking For?
  • At least 5 years of leadership experience on software development teams, with direct management and project-management responsibilities (ideally including P&L responsibilities).
  • History of hands-on product development experience in a top technical role - such as Senior Software Developer.
  • Experience as a leader operating (not just building) software systems in high-availability, high-security, scaled-up production environments.
  • Appetite to lead from the front, and excitement to participate daily in-person.
  • Located in (or willing to quickly relocate to) Calgary AB.
Working at Neo:

The people who thrive at Neo are resourceful, growth-oriented, and driven to win. We hold ourselves to high standards because we’re on a mission that matters: to build a more rewarding financial future for all Canadians. As individuals and as a team, we constantly challenge ourselves and each other to raise the bar and deliver exceptional experiences for our customers. Our commitment to customer success drives everything we do, from building world‑class products to providing exceptional support at every step of their journey. If this resonates with you, keep reading.

We trust, respect, and support each other. This means honest conversations, constructive input, and empowering each other to move fast and think big. You’ll be surrounded by people who push you to be your best. We primarily collaborate in person across our Calgary, Winnipeg, and Toronto offices, where ideas move quickly and teams build momentum together. As we continue to scale and evolve, we’re looking for builders, innovators, and problem solvers who thrive on challenge–people who would rather blaze a trail through uncertainty than follow a well-paved path.

All team members have a stake in Neo’s success and earn meaningful equity through stock options. This ownership mindset is at the heart of everything we do — when Neo grows, we all grow. If you’ve heard that Neo employees work hard, it’s true. We hold ourselves accountable for delivering on our commitments to our customers, partners, and each other. Working at Neo means taking ownership of your work and driving results, knowing that your contributions directly impact the company’s success.
