Job description

*At Securian Financial, the internal title for this position is Learning & Development Consultant.

Overview:

Learning & Development at Securian is evolving to focus on enabling dynamic, capability-driven learning across the enterprise. This evolution requires strong systems thinking, intentional design, and the ability to translate business priorities into scalable, high-impact talent development solutions.

As a Workforce Capability Development Consultant, you will partner with business leaders and key stakeholders to define and build critical workforce capabilities, translating business needs into learning and performance solutions that drive readiness and measurable outcomes.

This role is ideal for someone who thinks beyond individual courses and training programs to shape capability-building strategies, learning journeys, and learner-centered experiences. Success requires strong consulting skills, instructional design expertise, strategic thinking, and the ability to navigate ambiguity, influence decisions, and drive work forward in a complex environment.

Responsibilities include but are not limited to:

Capability Strategy & Learning Design

  • Partner with business leaders, HR partners, and cross-functional stakeholders to identify capability needs aligned to business goals, workforce planning priorities, and organizational change.

  • Define and influence capability-building strategies, identifying systemic gaps and opportunities to build scalable, enterprise and/or divisional-aligned solutions.

  • Serve as a trusted learning consultant and thought partner-diagnosing root causes, challenging assumptions, and reframing requests when learning is not the right solution.

  • Design and develop learner-centered learning journeys and experiences that improve performance and support business outcomes.

  • Lead complex learning and capability initiatives, translating business needs into scalable solutions and guiding execution through influence, collaboration, and thoughtful solution design.

  • Apply instructional design, learning experience design, and adult learning principles to architect solutions that may include formal learning, performance support, coaching, practice, and learning in the flow of work.

  • Establish success measures and evaluate effectiveness, using data and insights to continuously improve learning and capability solutions.

Enterprise Partnership, Collaboration & Continuous Improvement

  • Serve as a primary L&D point of contact for designated business groups, developing understanding of business priorities, workforce needs, and organizational context.

  • Partner closely with peers and stakeholders across learning technology, AI enablement, onboarding, compliance, and other enterprise priorities to deliver integrated, cohesive solutions.

  • Leverage emerging technologies, including AI-enabled tools, to enhance scalability, personalization, and learning in the flow of work.

  • Contribute to the evolution of Enterprise L&D by sharing insights, improving processes, and advancing learning and capability-building practices.

  • Stay informed on emerging trends in learning, workforce development, and organizational capability-building, applying relevant innovations where appropriate.

Qualifications

  • Bachelor's degree or equivalent combination of education and experience.

  • 7+ years of experience in Learning & Development, Leadership Development, Organizational Development, or a related field.

  • Advanced knowledge of adult learning principles, instructional design, and learning experience design, with demonstrated success delivering impactful solutions using a variety of approaches.

  • Proven ability to operate at both a strategic and execution level, translating enterprise priorities into actionable solutions.

  • Experience leading complex initiatives involving senior leadership, multiple stakeholders, competing priorities, and evolving requirements.

  • Demonstrated ability to navigate ambiguity with a proactive, action-oriented approach, bringing clarity and momentum to complex situations.

  • Strong communication, facilitation, consulting, and stakeholder management skills.

  • Demonstrated ability to influence and drive outcomes without direct authority in cross-functional environments.

  • Experience defining and using success measures to assess learning effectiveness and business impact.

  • Strong learning agility, curiosity, and continuous improvement mindset, with the ability to adapt quickly and apply new approaches.

Preferred Qualifications

  • Experience supporting workforce planning and change management efforts related to business transformation and capability-building initiatives.

  • Experience working within a distributed, decentralized, or democratized learning environment.

  • Experience applying emerging learning and development practices, including learning in the flow of work, performance support, capability-based development, and other approaches that extend beyond traditional training.
