Senior Change Management Consultant – EHR Transition Summary

Carex is partnering with a healthcare industry partner to identify a Senior Change Management Consultant to lead the people side of a large-scale enterprise EHR transformation. This consultant will serve as the lead change management architect for an EHRtransition to athenahealth, guiding clinicians and operational teams through a phased, multi-wave implementation. This is not a generalist change management role—the ideal candidate brings extensive experience leading at least two full-cycle EHR implementations within complex, multi-site healthcare organizations and has successfully driven adoption across large clinical populations.

Working closely with EHR Program Leadership, Clinical Operations, People Experience, Learning & Development, and Internal Communications, this consultant will develop and execute a comprehensive change strategy that prepares stakeholders, enables leaders, and drives successful adoption throughout the implementation journey.

What You'll Do
  • Develop and lead the enterprise change management strategy for a phased, multi-wave EHR implementation, aligning change activities with overall program governance and implementation milestones.

  • Design and implement a structured change management framework, such as Prosci/ADKAR or a comparable methodology, tailored to clinical, operational, and shared services audiences.

  • Conduct comprehensive change impact assessments across roles, regions, and workflows to identify areas requiring targeted support and intervention.

  • Maintain a master change management plan with milestone-based deliverables aligned to the overall implementation timeline.

  • Lead organizational readiness assessments before each implementation wave, identifying risks and creating mitigation strategies to improve adoption.

  • Develop audience-specific adoption strategies for clinicians, practice operations, revenue cycle, customer care, and shared services teams.

  • Design and execute resistance management plans, including stakeholder sentiment tracking, risk identification, and escalation processes.

  • Establish and facilitate clinician and operational change champion networks to encourage peer engagement and provide frontline feedback.

  • Partner with Internal Communications to create leader toolkits, talking points, FAQs, and communication resources that enable leaders to guide their teams through change.

  • Coach senior leaders and people managers on leading change, addressing resistance, and reinforcing new workflows before, during, and after implementation.

  • Collaborate with training teams and implementation partners to ensure change management activities are integrated with technical training and readiness efforts.

  • Develop post-go-live reinforcement strategies, including coaching, refresher resources, and success story campaigns to sustain adoption.

  • Define and monitor key change management metrics, including adoption, readiness, stakeholder sentiment, leader engagement, and time-to-proficiency.

  • Provide regular updates to program leadership regarding organizational readiness, risks, and adoption progress throughout each implementation wave.

  • Conduct post-go-live retrospectives, capturing lessons learned and incorporating improvements into future rollout phases.

  • Ensure change management messaging remains aligned with broader internal communication strategies throughout the program lifecycle.

What You'll Bring
  • 10+ years of change management experience with demonstrated success leading organizational change initiatives in complex healthcare environments.

  • Experience leading at least two full-cycle EHR implementations within multi-site healthcare organizations.

  • Strong understanding of clinical workflows, provider operations, and the unique challenges associated with EHR adoption among clinician populations.

  • Experience with EHR platforms such as athenahealth, Epic, Oracle Health/Cerner, MEDITECH, or similar systems.

  • Prosci certification or formal change management methodology training preferred.

  • Proven success building and scaling change champion networks, leader enablement programs, and adoption measurement frameworks.

  • Experience partnering across Program Management, Clinical Operations, IT, Learning & Development, Human Resources, and Internal Communications teams.

  • Ability to translate complex technical and workflow changes into clear, audience-appropriate communications and guidance.

  • Strong executive presence with the ability to influence, coach, and support leaders through organizational change.

  • Experience supporting phased, multi-wave implementation programs with overlapping deployment schedules.

  • Ability to work independently while managing competing priorities in a fast-paced, evolving environment.

  • Bachelor's degree required; advanced degree or additional change management certifications are a plus.

  • Willingness to travel approximately 15–20% to support pilot and implementation activities.
