Job description

Vice President, Operations

***Relocating to Las Colinas October 2026***
Role Summary:

The Vice President of Operations leads the operational performance of the Water Wings brand across both our company-owned schools and our growing franchise network. This is a build role. As we scale, the VP designs the systems, playbooks, and field-support model that turn a founder-led operation into a repeatable, scalable framework, then holds the organization accountable to it. The VP steps into the senior operating seat for the brand, owning day-to-day operations, franchisee success, and the standards that create a consistent experience for families in every location. The ideal candidate is a hands-on, high-urgency operator who is comfortable writing the operating system and doing the work to make it real.

Key Responsibilities:

Lead Company-Owned Operations

  • Own the day-to-day operational performance of all company-owned schools, including sales, enrollment, retention, labor efficiency, and unit-level profitability.
  • Develop and coach location leadership to deliver a consistent, high-quality experience and to hit financial and operational targets.
  • Use the company-owned schools as the proving ground for systems and best practices that are then rolled out across the franchise network.

Build the Operating Framework

  • Write the SOPs, playbooks, and training frameworks that allow a first-time franchisee to execute to brand standard from day one.
  • Establish KPIs, reporting, and accountability routines that give leadership clear visibility into performance across the system.
  • Translate founder knowledge and brand standards into scalable, documented processes as the brand grows.

Drive Franchisee Performance and Support

  • Stand up and lead the field support and franchise business coach (FBC) model that supports franchisees across the full lifecycle.
  • Partner with franchisees to improve revenue, profitability, retention, and the member experience through proactive, performance-driven coaching.
  • Analyze system-wide performance data and build action plans to improve key metrics such as sales growth, retention, labor efficiency, and EBITDA contribution.

Oversee New School Launches

  • Build and own the new-unit launch playbook, ensuring new franchisees are trained and ready to operate to brand standard and reach early profitability targets.
  • Partner cross-functionally to align training, marketing, and financial plans behind each opening.

Ensure Brand Consistency and Compliance

  • Maintain brand standards through evaluations, performance reviews, and corrective action plans where needed.
  • Audit operations for safety, cleanliness, curriculum delivery, and guest experience, leading remediation for underperforming locations.

Collaborate Cross-Functionally and Represent the Brand

  • Partner with the Brand President and functional leaders in Training, Marketing, Development, and Finance to strengthen the Water Wings operating model.
  • Serve as the operational voice of the brand with franchisees and at leadership meetings, conferences, and franchise events.
Qualifications:
  • 10+ years of progressive operations leadership, with significant multi-unit and franchise operations experience, ideally in swim, youth enrichment, fitness, or family entertainment.
  • Proven track record building operational systems from the ground up: SOPs, training frameworks, and KPI and accountability routines designed to scale.
  • Experience leading multi-unit operations teams and franchise business coach or field support teams that deliver measurable performance improvement.
  • Direct experience with new-unit launches and openings.
  • Strong financial acumen, including unit-level P amp;L, EBITDA contribution, labor efficiency, and retention.
  • High sense of urgency, leads by example, and credible with both franchisees and senior leadership.
  • Excellent communication and presentation skills.
  • Based in DFW and able to work in-office, with willingness to travel approximately 25–30% to support company-owned schools, franchise locations, and new openings.
