DIRECTOR OF OPERATIONS

Reports to: Founder & CEO


Who We Are

Caul Group Residential is the #1 resale real estate team in the Raleigh-Durham Triangle, closing approximately 800 homes a year with about 50 agents and 17 staff, brokered through eXp Realty. We are not fixing a broken business. We are scaling a high-performing one and building the infrastructure to take it well beyond where it stands today.


The Seat

This is not a caretaker role. Our systems already work. What we need is someone who can see three steps ahead: who catches the process gap before it costs a listing, who catches the number before it surprises the Founder in quarterly planning, and who turns what currently lives in one person's head into something the next fifty hires can run without asking twice.


The Founder holds the vision. This seat builds the operational backbone that enables the vision to scale without relying on any one person, including the Founder.


Here's how we'll know you're doing the job well: if an agent or team member has to ask the same question twice because they can't find the answer, that's a process failure, and it's yours to fix.


The Two Non-Negotiables

We'd rather get fewer applicants and the right ones. Everything else in this posting matters less than these two things.

  • Controller-level operational discipline. Someone who reads a P&L or a quarterly scorecard fluently, builds the numbers-driven planning process that drives real decisions, catches what's off before anyone else notices, and gives the business the kind of structure that could survive an audit at any moment.
  • A proven track record of building people, not just supervising them. Not “managed a team.” Specifically, has taken an individual contributor and developed them into a leader who now runs something on their own. Can lead other leaders, hold multiple department heads accountable to their numbers, and build synergy across a team without needing to do the work personally. This is rare, and it's the difference between an operator and this seat.


Nice to Have, Not Required

  • Corporate operations background is preferred; it tends to bring the planning rigor and reporting discipline this seat needs.
  • Real estate industry experience is a plus but not necessary. We'll teach the industry to the right operator.
  • Familiarity with EOS / Traction is a plus.


What You'll Own

  • Systems & SOPs. Build and maintain the operational backbone so information has one home, processes are documented, and nothing depends on memory, the Founder's or anyone else's.
  • Numbers & Planning. Own the trusted weekly scorecard and drive real, numbers-driven quarterly planning, not just task tracking.
  • People. Develop the leaders underneath you, hold every department to its numbers, and run the operational cadence that keeps the whole organization in traction.
  • Technology & Automation. Evaluate and consolidate the tech stack, drive adoption, and use AI to eliminate manual work, starting from what's already working rather than replacing it on day one.


What Success Looks Like After 12 Months


  • Every critical process is documented, lives in one place, and is actually used, not written once and forgotten.
  • A trusted weekly scorecard drives real decisions and runs the leadership meeting.
  • Departments hit their numbers because the system holds them there, not because the Founder is chasing it.
  • The Founder's hours in day-to-day operations drop to under four a week.
  • You use AI and automation as a default way of working, not a buzzword on a resume.
  • You see around corners, find bottlenecks and fix them.
  • You love making sure every loose end is wrapped up, and you are an organizational wizard.  Nothing lives in your head, and all is well documented and easy for anyone to find.
