Job description

Director of Programming

SENDER ONE SERVICE - SANTA ANA, CA 92705

Salary Range:ย $90,000.00 - $100,000.00 Salary + Performance Bonus

Position Type:ย Full Time, Salaried

Build Whatโ€™s Next at Sender One

Sender One is looking for aย Director of Programmingย to shape the future of our programs across all locations. This is a high-impact leadership role for someone who loves developing people, creating exceptional experiences, and turning great programming into a thriving business.

Youโ€™ll lead the team responsible forย youth programs, adult climbing instruction, yoga, and fitness, ensuring that what we deliver is safe, consistent, inspiring, and distinctly Sender One.

This is an opportunity to take something that already matters deeply to our community andย build it into a best-in-class, scalable programming organization.

What Youโ€™ll Own

+ Lead & Develop People

  • Lead and develop Programs Managers, Head Coaches, coaches, and instructors across all locations.
  • Build a strong leadership pipeline and a culture of accountability, trust, feedback, and continuous growth.
  • Establish clear standards for coaching, instruction, safety, and professional development.

+ Elevate the Member Experience

  • Create a consistent, high-quality experience across youth, adult, yoga, and fitness programs.
  • Strengthen curriculum, coaching standards, progression pathways, and competition programming.
  • Ensure programming reflects Sender Oneโ€™s values and creates an environment where people feel challenged, supported, and excited to grow.

+ Drive Growth & Business Performance

  • Own the financial performance of the Programs Department, including revenue, labor, enrollment, retention, and profitability.
  • Use data, customer insights, and market trends to identify opportunities for growth and improvement.
  • Partner with Marketing and Operations to develop compelling programs, pricing, promotions, and enrollment strategies.

+ Think Enterprise-Wide

  • Create systems and standards that work across multiple locations while allowing each gym to retain its unique community.
  • Partner with Operations, Gym Leadership, Marketing, Facilities, Routesetting, and Safety to deliver a seamless member experience.
  • Help shape programming strategy as Sender One grows, including new locations, partnerships, and new program offerings.

What Success Looks Like

Youโ€™ll know youโ€™re making an impact when:

  • Members and families consistently rave about their programming experience.
  • Coaches and instructors are growing, thriving, and advancing within Sender One.
  • Programs are well-run, financially healthy, and growing.
  • Programming feels consistent across locations without becoming cookie-cutter.
  • Sender One is known for exceptional coaching, instruction, and developmentโ€”not just great climbing facilities.

Who You Are

Youโ€™re aย people-first leader who knows how to build great programs and great teams.ย You bring:

  • 5+ years of leadership experience in youth programs, coaching, education, fitness, or a related instructional environment.
  • Experience leading teams of coaches, instructors, or program managers.
  • Strong business acumen, including experience with budgets, forecasting, KPIs, and program profitability.
  • A passion for climbing, youth development, fitness, yoga, or creating transformational experiences through movement and learning.
  • A coaching mindsetโ€”you develop people through clear expectations, meaningful feedback, and genuine investment in their growth.
  • Strong communication, collaboration, judgment, and problem-solving skills.
  • The ability to balanceย big-picture strategy with hands-on execution.
  • Comfort working in a multi-location, growing organization where youโ€™ll be expected to build, improve, and occasionally roll up your sleeves.

Climbing experience and familiarity with youth competition programming are important.ย Experience with USAC, SafeSport/MAAPP, and climbing instruction is a plus.

The Opportunity

This role reports to Sender Oneโ€™s leadership team and will be highly visible across the organization. Youโ€™ll spend meaningful time in our gyms, with our teams and communities, and will have the opportunity to directly influence how Sender One develops climbers, coaches, families, and members for years to come.

If youโ€™re excited by the idea ofย building an exceptional programming organizationโ€”not simply managing oneโ€”weโ€™d love to meet you.

Compensation:ย $90,000 โ€“ $100,000 + performance-based bonus
Schedule:ย Full-time, 40+ hours/week; weekend availability as needed
Location:ย Multi-location; expected presence in gyms 3+ days/week
