Vice President of Senior Living Operations
Cornerstone Management Services
Reports To: Chief Operating Officer (COO) / Executive Leadership Team
Location: Multi-State Travel Required (Regional/National Portfolio Oversight)
Position Summary
The Vice President of Senior Living Operations (VP of Senior Living Operations) serves as a key executive leader responsible for driving operational excellence, financial performance, regulatory compliance, and resident experience across Cornerstone Management's senior living portfolio, including Assisted Living, Memory Care, Independent Living, and specialized senior housing communities. This role provides strategic oversight to Executive Directors, Regional Directors, and corporate support teams while ensuring communities align with Cornerstone's mission of Creating Healthy Communities through honesty, integrity, responsiveness, hard work, dedication, fun, and success.
This leader is responsible for stabilizing under-performing assets, maximizing occupancy, driving NOI growth, optimizing labor, ensuring survey readiness, and implementing scalable systems that position Cornerstone communities as market leaders.
Key Responsibilities
Strategic Portfolio Leadership
  • Provide executive oversight for all senior living operations across assigned communities and regions.
  • Drive occupancy, NOI, labor efficiency, and resident satisfaction benchmarks portfolio-wide.
  • Lead operational turnarounds for distressed assets through zero-based budgeting, labor restructuring, vendor optimization, and sales acceleration.
  • Partner with Business Development on acquisitions, transitions, lease-ups, and new management opportunities.
  • Ensure operational consistency through implementation of Cornerstone Compass standards.

Financial Performance & NOI Growth
  • Own P&L accountability across portfolio communities.
  • Analyze financial statements, budgets, labor percentages, occupancy metrics, and cost comparisons to drive profitability.
  • Develop and execute action plans to move communities toward targeted NOI benchmarks (10%, 20%+).
  • Reduce labor costs while maintaining quality outcomes, with targeted labor benchmarks (e.g., 40% or less where operationally appropriate).
  • Evaluate and renegotiate legacy contracts, systems, and vendor partnerships.

Leadership Development & Team Accountability
  • Directly supervise Regional Directors, Executive Directors, and operational leaders.
  • Build high-performance leadership teams through coaching, accountability systems, and succession planning.
  • Develop structured KPI dashboards and performance scorecards.
  • Support recruitment, retention, and top-grading of senior leadership talent.
  • Champion Cornerstone culture, employee engagement, and leadership development initiatives.

Clinical, Regulatory & Compliance Oversight
  • Ensure state, federal, and company regulatory compliance across all communities.
  • Maintain survey readiness and oversee corrective action planning when needed.
  • Partner with clinical leadership to ensure excellence in resident care, quality assurance, and memory care programming.
  • Oversee policy implementation and operational governance standards.

Sales, Marketing & Occupancy Growth
  • Collaborate with sales leadership to drive census growth and conversion strategy.
  • Ensure CRM systems, tour standards, and sales accountability are optimized.
  • Support repositioning strategies for communities based on market demographics and competitive analysis.

Systems & Process Optimization
  • Drive adoption of Cornerstone's preferred systems and platforms (EHR, CRM, billing, workforce management, dashboards).
  • Standardize best practices across communities for operations, staffing, resident experience, and financial controls.
  • Identify automation opportunities that improve visibility, efficiency, and scalability.

Qualifications
  • Bachelor's degree in Healthcare Administration, Business, Hospitality, or related field required; Master's degree preferred.
  • Minimum 7-10 years of progressive senior living leadership experience overseeing multi-site operations.
  • Proven success managing Assisted Living, Memory Care, and/or Independent Living portfolios.
  • Demonstrated expertise in operational turnarounds, occupancy growth, labor management, and NOI improvement.
  • Strong understanding of regulatory requirements across multiple states.
  • Experience with budgeting, financial reporting, and executive-level business strategy.
  • Exceptional leadership, communication, and change management capabilities.
  • Ability to travel extensively.
