Job description

P1 Dental Partners is growing, and we are looking for a smart and influential leader to join our team!

Position Summary

The Regional Director of Operations (RDO) is responsible for driving operational excellence, financial performance, and team engagement across a portfolio of affiliated dental practices. This role partners closely with supported dentists (owners/providers) to achieve sustainable growth while preserving clinical autonomy and delivering an exceptional patient experience.

The RDO leads practice managers, builds high-performing teams, ensures consistent execution of operational standards, and translates organizational strategy into measurable results at the practice level.


Key Responsibilities

1. Operational Leadership

  • Oversee day-to-day operations across assigned practices (typically 8-12 locations)
  • Ensure consistent implementation of standard operating procedures (SOPs), workflows, and best practices
  • Conduct regular in-office visits, audits, and performance reviews
  • Identify operational inefficiencies and implement corrective action plans

2. Financial Performance & Growth

  • Own regional P&L performance, including revenue growth, expense management, and EBITDA targets
  • Drive same-store growth through improved case acceptance, patient flow, and provider productivity
  • Monitor and improve key KPIs such as:
    • Net production & collections
    • Doctor and hygiene production per hour
    • Patient visit volume (new & recall)
    • Case acceptance rate
    • Hygiene reappointment rate
  • Partner with revenue cycle teams to optimize collections and AR

3. Doctor & Partner Relations

  • Serve as the primary business partner to supported dentists and practice owners
  • Align on growth strategies, staffing models, and scheduling optimization
  • Support providers with business insights while respecting clinical autonomy
  • Facilitate communication between doctors and central support teams

4. Team Leadership & Development

  • Recruit, coach, and develop Office Managers / Practice Managers
  • Build strong leadership bench strength and succession plans
  • Drive accountability through goal setting, scorecards, and performance management
  • Foster a culture of engagement, ownership, and continuous improvement

5. Patient Experience & Quality

  • Ensure high standards of patient satisfaction and service excellence
  • Monitor patient feedback (reviews, surveys, NPS) and implement improvements
  • Partner with clinical leadership to support quality and compliance initiatives

6. Compliance & Risk Management

  • Ensure adherence to regulatory requirements (OSHA, HIPAA, state dental board regulations)
  • Maintain audit readiness across all locations
  • Address compliance gaps proactively

7. Strategic Initiatives

  • Lead regional rollout of new initiatives (technology, marketing programs, practice improvements)
  • Support integration of partner practices
  • Collaborate cross-functionally with HR, Marketing, Finance, and Clinical teams

Qualifications

Required

  • 5-10+ years of multi-site operations leadership experience (dental preferred)
  • Demonstrated success managing P&L and driving measurable financial results
  • Experience leading managers and developing high-performing teams

Preferred

  • Experience in a Dental Service Organization or multi-location dental group
  • Familiarity with dental KPIs, practice management systems, and revenue cycle processes

Salary Range: $100,000 - $115,000 (Based on Experience) + Bonus of up to 10% of Salary
